Abstract

ABSTRACT This study investigated change management strategies and performance of General Hospital, Calabar, Cross River State. The objectives of the study were to determine the impact of communication strategies on patients’ satisfaction, evaluate the relationship between training programs and employee motivation, assess the influence of leadership style on financial performance, and explore the effect of employee participation on operational efficiency. A descriptive survey research design was adopted for this study. The population comprised employees of General Hospital, Calabar, with a sample size of 127 respondents selected using simple random sampling techniques. Data was collected through a structured questionnaire, and the instrument was validated by experts in the field. The data collected was analyzed using simple percentages and Pearson’s Product Moment Correlation Coefficient to test the hypotheses, while a t-test was employed to assess the significance of the relationships at a 0.05 level of significance. The findings revealed a significant relationship between communication strategies and patients' satisfaction (r = 0.98), training programs and employee motivation (r = 0.94), leadership style and financial performance (r = 0.90), and employee participation and operational efficiency (r = 0.95). These results suggest that effective communication, robust training programs, adaptive leadership styles, and active employee participation significantly contribute to the hospital's overall performance. In conclusion, the study highlights the critical role of communication, training, leadership, and employee involvement in enhancing organizational performance. It is recommended that General Hospital, Calabar, continue to improve these areas to maintain high levels of patient satisfaction, employee motivation, financial performance, and operational efficiency. The hospital management should also invest in continuous professional development and encourage a participatory work environment to sustain these positive outcomes. CHAPTER ONE INTRODUCTION 1.1 Background of the study Change is an inevitable and constant aspect of organizational life. It refers to the process through which organizations undergo a transition or transformation to maintain or enhance their performance in response to internal and external pressures (Kotter, 2017). Change management encompasses the methods and manners in which an organization describes and implements change within its internal and external processes (Hiatt & Creasey, 2015). It involves preparing, equipping, and supporting individuals to successfully adopt change in order to drive organizational success and outcomes. Effective change management is crucial as it mitigates resistance, fosters employee acceptance, and enhances the likelihood of successful implementation of changes within an organization (Cameron & Green, 2019). Change management strategies are systematic approaches employed to ensure that changes are smoothly and successfully implemented to achieve lasting benefits. These strategies include but are not limited to communication strategies, training programmes, leadership styles, and employee participation. Performance in the context of an organization, pertains to the effectiveness and efficiency with which an organization meets its objectives. In healthcare settings like General Hospital, Calabar, performance can be measured through various indicators such as patient satisfaction, employee motivation, financial outcomes, and operational efficiency (Graban, 2016). Communication strategies involve the methods and processes used to convey information to patients, their families, and staff. Effective communication strategies can significantly impact on patients' satisfaction, as clearly, timely, and compassionate communication helps in building trust and ensuring that patients feel valued and understood (Berwick, 2016). This includes the use of various channels like face-to-face communication, digital platforms, and printed materials to keep patients informed about their health status, treatment plans, and hospital services. When communication is handled effectively, it can lead to higher levels of patient satisfaction, which is a crucial performance indicator for healthcare facilities. Training programmes are structured initiatives aimed at enhancing the knowledge, skills, and competencies of employees. In the healthcare sector, continuous training is essential for maintaining high standards of patient care and operational efficiency. Training programmes can include clinical skills enhancement, leadership development, and technology training. Well-structured training programs contribute to employees’ motivation by providing them with the tools and knowledge they need to perform their duties effectively, leading to job satisfaction and professional growth (Salas et al., 2017). Motivated employees are more likely to be engaged in their work, which positively impacts on the overall performance of General hospital. Leadership style refers to the manner in which leaders interact with their employees, make decisions, and set goals for the organization. Different leadership styles, such as transformational, transactional, and situational leadership, can have varying impacts on organization’s financial performance. Effective leadership in healthcare can lead to improved financial performance by fostering a positive work environment, promoting efficiency, and ensuring that the organization’s resources are used judiciously (Gandolfi & Stone, 2018). Leaders who are proficient at managing change can navigate financial challenges more effectively, ensuring the financial stability and growth of the hospital. Employee participation involves the involvement of staff in decision-making processes and operational activities within the organization. This include participatory management, team-based decision making, and other forms of inclusive practices. When employees are actively involved in the organizational processes, they are more likely to be committed to the organization’s goals, leading to enhanced operational efficiency. Participation can lead to innovative solutions, improved processes, and a more motivated workforce (Osborne & Hammoud, 2017). An engaged and participative workforce can significantly enhance the operational efficiency of the hospital, ensuring that it runs smoothly and effectively. This study aims to investigate the relationship between change management strategies and performance in General Hospital, Calabar, Cross River State.   1.2 Statement of the problem General Hospital, Calabar, Cross River State, has faced several challenges that hinder its overall performance and service delivery. One of the critical issues relates to ineffective communication strategies, which appear to contribute to low levels of patient satisfaction. Patients often experience delays in receiving important information about their health, services, and treatment options. This lack of efficient communication affects the hospital's ability to build trust and maintain a positive relationship with its patients, ultimately reducing patient satisfaction levels. Previous reports from hospital administration have indicated that patient complaints about unclear or delayed communication have increased by 15% in the last two years, highlighting the growing nature of this problem (Johnson & Smith, 2022). Another concern revolves around inadequate training programs, which have affected the motivation and productivity of employees. Hospital staff, including nurses, administrative personnel, and medical professionals, often work under significant pressure without receiving adequate or ongoing professional development. This lack of motivation, driven by limited opportunities for skill enhancement and career growth, has resulted in a 20% turnover rate among key staff members in the last year (Brown et al., 2021), which further hampers the hospital’s ability to deliver high-quality healthcare services. Furthermore, the leadership style employed at General Hospital has been linked to suboptimal financial performance. Current leadership approaches are perceived as overly hierarchical, with limited involvement of key decision-makers from various departments in financial planning and resource allocation. This centralized management style has resulted in financial inefficiencies, with the hospital recording a 10% decline in revenue over the last fiscal year (Ogunleye & Musa, 2020). The absence of an inclusive leadership approach continues to undermine the financial sustainability of the hospital. Lastly, the hospital's operational efficiency is being hampered by the insufficient participation of employees in decision-making processes. The top-down approach in hospital operations has created a disconnect between the management and the workforce, with employees feeling marginalized and disengaged. This lack of employee involvement in important operational decisions has led to inefficiencies in service delivery, contributing to increased patient wait times and operational delays, with a reported 25% decrease in overall operational efficiency within the past year (Eze & Akpan, 2023). This study seeks to explore how strategic changes in communication, training, leadership, and employee participation can positively influence the hospital's performance in these key areas. 1.3 Objectives of the study The main objective of this research is to investigate change management strategies and performance of General Hospital, Calabar, Cross River State.
