FLEXIBLE WORK ARRANGEMENTS AND EMPLOYEE PRODUCTIVITY AMONG KNOWLEDGE-BASED WORKERS IN OYO STATE, NIGERIA
Abstract
This study investigated the impact of flexible work arrangements on employee productivity among knowledge workers in Ibadan, Nigeria. While flexible work practices are gaining attention globally, empirical research in Nigeria has focused mainly on Lagos and Abuja, leaving secondary cities relatively underexplored.
A quantitative survey was conducted with 200 respondents across professional sectors. Data were analyzed using descriptive statistics, Cronbach’s alpha for reliability, Pearson correlation, and multiple regression. Reliability coefficients exceeded the 0.70 threshold, confirming internal consistency. Correlation analysis showed significant positive relationships between flexible work arrangements and productivity dimensions (r = 0.612, p < 0.01). Regression results indicated that flexible work arrangements explained 37.5% of the variance in employee productivity (R² = 0.375, F(3,196) = 39.24, p < 0.001). Task-based arrangements and remote work emerged as the strongest predictors, while lack of organizational support moderated these effects.
The findings demonstrate that flexible work significantly enhances output quality, timeliness, and overall efficiency, aligning with Human Capital Theory and the Resource-Based View. The study concludes that flexibility can be leveraged as a strategic resource in Nigerian firms if complemented by supportive infrastructure. It recommends organizational and policy measures that strengthen digital systems and inclusive work models.
