Abstract

Employee retention remains a pressing challenge in the hospitality industry, where high staff turnover often disrupts operations, increases recruitment and training costs, and undermines service quality. This study investigates the motivating factors influencing employee retention in the hospitality sector with specific focus on Bano Hotel, Mubi, Adamawa State. Nigeria. Questionnaires were administered to 20 employees, with a 20% response rate, while semi-structured interviews were conducted with departmental heads. Data were analyzed using descriptive statistics, correlation tests, and thematic analysis. Findings revealed that salary and job security are the most critical determinants of employee retention, followed by recognition, supportive work environment, and training opportunities. Career advancement and leadership style though significant, were less emphasized by respondents. The study concludes that both extrinsic and intrinsic motivators must be addressed to improve employee commitment and reduce turnover. It recommends reviewing compensation packages, enhancing security, institutionalizing recognition programs, investing in staff development, fostering effective leadership practices. The outcomes of this research provide practical insights for hotel managers, policymakers, and stakeholders seeking to strengthen human resource management and sustain competitive advantage in semi-urban hospitality contexts.
