Abstract

Performance appraisal systems play a crucial role in enhancing employee productivity, yet their effectiveness in Nigerian public institutions remains underexplored. This study examines the effectiveness of the performance appraisal use the four key dimensions such as goal setting and clarity, feedback and communication, rewards and recognition, and fairness and transparency on employee productivity at the Bauchi State Board of Internal Revenue (BIRS). Employing a descriptive survey design, data were collected from 217 employees selected from a population of 474 using Taro Yamane’s (1967) formula. A self-administered questionnaire was used, and multiple regression analysis assessed the predictive effects of appraisal components on productivity. Findings reveal that all four dimensions significantly and positively influence employee productivity, with goal setting and clarity being the strongest predictor. The regression model explained 61% of the variance in productivity, underscoring a robust relationship between performance appraisal practices and employee output. These results highlight the importance of clear performance goals, effective communication and feedback, equitable evaluation, and meaningful rewards in boosting workforce productivity. The study recommends that public sector organizations like BIRS adopt structured and transparent appraisal systems emphasizing goal clarity, continuous feedback, fairness, and reward mechanisms. Such measures are likely to enhance employee motivation, commitment, and overall organizational effectiveness. This research contributes empirical evidence on performance appraisal practices within Nigerian public institutions and offers practical insights for policymakers and human resource managers aiming to optimize employee performance.
