Abstract

Effect of Compensation Package on Employee Productivity: A Study of Dangote Cement Company PLC, Gboko, Benue State, Nigeria 1. Introduction Employee productivity is a critical determinant of organizational success, particularly in large manufacturing firms such as Dangote Cement Company PLC. Among the various factors influencing productivity, compensation package has been identified as one of the most significant motivational tools available to management. Compensation packages—which include salaries, wages, bonuses, allowances, incentives, and fringe benefits—serve not only as a means of rewarding employees for their contributions but also as a strategy for attracting, retaining, and motivating skilled workers. In competitive and capital-intensive industries like cement manufacturing, an effective compensation system is essential for sustaining high levels of employee performance and productivity. This study therefore examines the effect of compensation package on employee productivity in Dangote Cement Company PLC, Gboko, Benue State. 2. Statement of the Problem Despite the strategic importance of compensation in motivating employees, many organizations still experience low productivity, absenteeism, poor commitment, and high labour turnover. In some cases, employees perceive compensation packages as inadequate, inequitable, or poorly linked to performance. In Dangote Cement Company PLC, Gboko, the demanding nature of production work, long working hours, and performance expectations raise important questions about whether the existing compensation package sufficiently motivates employees to enhance productivity. There is limited empirical evidence assessing the relationship between compensation and employee productivity within this organization, creating the need for this study. 3. Aim and Objectives of the Study Aim To examine the effect of compensation package on employee productivity in Dangote Cement Company PLC, Gboko. Specific Objectives To identify the components of the compensation package available to employees in Dangote Cement Company PLC. To examine employees’ perceptions of the adequacy of the compensation package. To determine the relationship between compensation package and employee productivity. To assess the impact of monetary and non-monetary compensation on employee performance. To suggest strategies for improving compensation packages to enhance productivity. 4. Research Questions What types of compensation packages are available to employees in Dangote Cement Company PLC? How do employees perceive the adequacy of these compensation packages? What effect does compensation package have on employee productivity? Which aspect of compensation (monetary or non-monetary) has greater influence on productivity? 5. Conceptual Review 5.1 Compensation Package Compensation package refers to the total rewards provided to employees in exchange for their labour and performance. It includes: basic salary and wages, bonuses and incentives, overtime allowances, fringe benefits such as medical care, housing, and pensions, non-financial rewards such as recognition and career development opportunities. 5.2 Employee Productivity Employee productivity refers to the efficiency and effectiveness with which employees perform their assigned duties to achieve organizational goals. In manufacturing organizations, productivity is often reflected in output levels, quality of work, timeliness, and reduced wastage. 6. Theoretical Framework This study may be anchored on the following theories: a. Expectancy Theory (Vroom) This theory suggests that employees are motivated to perform better when they believe that good performance will lead to desirable rewards. b. Equity Theory (Adams) Employees compare their compensation with that of others; perceived fairness influences motivation and productivity. c. Maslow’s Hierarchy of Needs Adequate compensation helps satisfy employees’ basic and security needs, enabling them to focus on higher-level performance goals. 7. Methodology Overview Research Design: Descriptive survey design Population: Employees of Dangote Cement Company PLC, Gboko Sampling Technique: Random sampling Instrument: Structured questionnaire Data Analysis: Descriptive statistics (frequencies, percentages) and inferential analysis 8. Expected Findings Based on existing literature, the study is likely to reveal that: compensation package has a significant effect on employee productivity, employees respond more positively to performance-based incentives, inadequate or unfair compensation reduces motivation and output, a combination of monetary and non-monetary rewards enhances productivity. 9. Significance of the Study The study will: assist management of Dangote Cement Company in improving compensation strategies, contribute to academic literature on compensation and productivity, guide policy formulation on employee motivation in manufacturing firms, serve as a reference for future researchers. 10. Conclusion Compensation package plays a vital role in enhancing employee productivity, particularly in labour-intensive and performance-driven industries such as cement manufacturing. This study highlights the importance of fair, adequate, and performance-linked compensation systems in motivating employees and improving organizational productivity.
